You Can't Do Two Things at Once. Supervision Keeps Asking You To.
The research is clear: taking notes and listening compete for the same cognitive resources. Both suffer. Here's what the science says, and what changes when the record takes care of itself.
There's a tension at the heart of every supervision session that nobody talks about directly.
When you're taking notes, you're not fully listening. Your attention is on the page, or the screen, on getting the words down before they fade. The person in front of you is still talking.
When you're listening, you're not taking notes. You're present, you're engaged, you're following the thread of what's being said. But somewhere in the back of your mind, a quieter process is running, trying to hold onto what was just said long enough to write it down later. That effort costs something too.
The result is that supervision asks managers to do two jobs simultaneously, and the reality of human attention means both get done at half capacity.
Not because managers aren't trying. Not because they lack skill or commitment. But because attention doesn't divide evenly. When you split it, you get less of both things, not the same amount of each.
This isn't opinion. The research is clear.
What the research tells us
In 1994, psychologist Harold Pashler demonstrated what he called the "central bottleneck" — the point at which the brain hits a hard limit when managing two tasks simultaneously. While we can perceive multiple inputs at once, the brain cannot make decisions or select responses for two tasks at the same time. When two tasks compete for that decision-making capacity, one is placed on hold while the other completes. Both suffer as a result.

A seminal study published by the American Psychological Association in 2001 by Rubinstein, Meyer, and Evans quantified the cost of switching between tasks. The brain uses executive control processes to toggle between tasks, first shifting its goal, then deactivating the rules for task A and activating the rules for task B. This switching, even when done rapidly and repeatedly, reduces effective productivity by up to 40% and significantly increases error rates.

Research from Vanderbilt University using functional MRI imaging confirmed the neurological basis of this. Dux, Ivanoff, Asplund and Marois used time-resolved fMRI to demonstrate that the posterior lateral prefrontal cortex, the brain's executive control centre, cannot process two decision-making operations at once. When presented with two competing tasks, neural activity for the second task was delayed until the first was complete. This is not a personal limitation. It is a hardwired biological constraint.

Taking notes and listening are exactly this kind of competing task pair. They require the same executive resources. The brain cannot do both at full capacity simultaneously. It switches between them, and each switch costs something.
What gets lost
The note-taker misses the moment. The pause before someone answers a difficult question. The slight change in tone when something uncomfortable comes up. The thing mentioned in passing that turns out to be the most important thing in the session.
These are the signals that make supervision genuinely developmental rather than procedural. They're the moments that generate the best questions, the ones that weren't planned. They're what active listening makes possible.
When your attention is on the notes, you catch the words. You miss the meaning.
The listener loses the record. Memory is selective and fades quickly. The supervision that felt thorough and productive in the room becomes harder to reconstruct an hour later. Actions get remembered vaguely. The exact wording of something important shifts. What was nuanced becomes flattened.
The record that emerges, written up afterwards from memory, reflects what the manager remembered, not necessarily what was said.
Two jobs, both done at half capacity
This is the honest description of what most supervision looks like right now.
The manager is taking notes and listening. They're doing both. But divided attention means neither is at full capacity. The listening is shallower than it could be. The record is less accurate than it should be.
Some managers have found workarounds. They record the session and listen back afterwards. They use Teams transcription and review it later. When they do, they often find things they couldn't remember discussing, because their attention was elsewhere when those things were said.
We know this because a highly experienced voice in the sector told us exactly that. Seventeen minutes of conversation. Notes taken throughout. When he listened back, he found things in the transcript he genuinely couldn't remember discussing.

The restorative function of supervision — the one that affects whether people stay, whether they thrive, whether problems surface early enough to do something about them — depends on that quality of presence.
That's not just doing two jobs at full capacity.
